تدوین و آزمون الگویی از اثر نیازهای روان‌شناختی بنیادین سازمانی بر تلاش شغلی با میانجی‌گری اثر سبک‌های دل‌بستگی سازمانی

چکیده

هدف: پژوهش حاضر باهدف تدوین و آزمون الگویی از اثر نیازهای روان‌شناختی بنیادین سازمانی بر تلاش‌شغلی با میانجی‌گری سبک‌‌‌های دل‌بستگی سازمانی ایمن، اضطرابی و اجتنابی انجام شد.
روش: طرح پژوهش حاضر از نوع کاربردی و روش آن توصیفی بود. جامعه آماری تحقیق کارکنان یک سازمان بودند و با روش نمونه‌گیری تصادفی ساده 200 نفر از کارکنان انتخاب شدند. به‌منظور گردآوری داده‌ها از پرسشنامه‌های دل‌بستگی سازمانی (اسکریما، 2020)، کامروایی نیازهای روان‌شناختی بنیادین سازمانی (وان-دن بروک و همکاران، 2010) و تلاش‌شغلی (براون و لیگه، 1996) استفاده گردید. برای تجزیه‌وتحلیل داده‌ها از نرم‌افزار Spss-24 استفاده، الگو‌یابی معادلات ساختاری در نرم‌افزار Amos-24 و روش بوت استراپ استفاده‌شده است.
یافته‌ها: نتایج نشان دادند که الگوی طراحی‌شده از برازش مناسبی برخوردار است (001/0P<). همچنین یافته‌ها نشان دادند که مسیرهای نیازهای روان‌شناختی بنیادین سازمانی به دل‌بستگی سازمانی ایمن، اضطرابی و اجتنابی و تلاش شغلی و نیز دل‌بستگی سازمانی ایمن، اضطرابی و اجتنابی به تلاش‌شغلی معنادار بودند. همچنین نتایج تحلیل مسیرهای غیرمستقیم نشان دادند که دل‌بستگی سازمانی ایمن، اضطرابی و اجتنابی، اثرات کامروایی نیازهای روان‌شناختی بنیادین سازمانی بر تلاش‌شغلی را میانجی‌گری نمودند.
نتیجه‌گیری: بنابراین می‌توان نتیجه گرفت که کامروایی نیازهای روان‌شناختی بنیادین سازمانی به‌صورت مستقیم و نیز از طریق سبک‌های دل‌بستگی سازمانی ایمن، اضطرابی و اجتنابی بر تلاش‌شغلی اثرگذار بودند.

چکیده [English]

Aim: This research was conducted with the aim of designing and testing a model of effect of organizational basic psychological needs on work effort secure, with mediating of anxious and avoidant organizational attachment styles. Methods: The current research was applied and the method was descriptive. The statistical population of the research were Water & Wastewater company in Ahvaz City. The research sample consisted of 200 participants that were selected through simple random sampling method. The tools used were scale of organizational attachment Styles (Scrima, 2020); organizational basic psychological needs satisfaction (Van den Broeck et al, 2010) and work effort scale (Brown and Leigh, 1996). Data analysis was done with the statistical method of structural equation modeling, Amos -24 software and bootstrap method. Results: The results showed that proposed model had a good fit with the data. (P<0.001). In addition the direct paths of organizational basic psychological needs to secure, anxious and avoidant organizational attachment styles and work effort were significant. Furthermore indirect paths effects of organizational basic psychological needs secure, anxious and avoidant organizational attachment styles to work effort through secure, anxious and avoidant organizational attachment styles were significant. Conclusion: Therefore, it can be concluded that secure, anxiety and avoidant organizational attachment styles was able to explain the effect of organizational basic psychological needs on work effort.
