چکیده
هدف: این پژوهش به بررسی رابطه میان کنجکاوی و رفتار نوآورانه کاری در سازمان‌های خدمات اجتماعی، با تمرکز بر نقش تعدیل‌گر شادکامی در محیط کار در مواجهه با تقاضاهای هیجانی بالا می‌پردازد.
روش: این مطالعه با رویکرد کمّی و طرح مقطعی در میان کارکنان کمیته امداد امام خمینی(ره) اجرا گردید. داده‌ها از 217 نفر از جامعه 315 نفری، با استفاده از نمونه‌گیری تصادفی طبقه‌ای گردآوری شد. سازه‌های کنجکاوی، شادی در محل‌کار و رفتار کاری نوآورانه با پرسشنامه اقتباسی و بومی‌سازی‌شده 36 گویه‌ای بر مبنای طیف لیکرت پنج‌گزینه‌ای سنجیده شدند. تحلیل داده‌ها با مدل‌یابی معادلات ساختاری مبتنی بر حداقل مربعات جزئی (PLS-SEM) در نرم‌افزار SmartPLS3 و با استفاده از بوت‌استرپ 5000 بازنمونه‌گیری انجام گرفت.
یافته‌ها: نتایج، کفایت مدل اندازه‌گیری را از حیث پایایی، روایی همگرا و روایی واگرا تأیید کرد. در بخش ساختاری، کنجکاوی اثر مثبت و معناداری بر رفتار کاری نوآورانه داشت (β=0.282، p<0.001) و شادی در محل‌کار این رابطه را به‌طور معناداری تقویت کرد (β=0.434، p<0.001). مدل 48.6 درصد از واریانس رفتار کاری نوآورانه را تبیین کرد (R²=0.486) و قدرت پیش‌بینی قابل‌قبولی نشان داد (Q²=0.325). یافته‌ها بیان می‌کند کنجکاوی زمانی به کنش نوآورانه تبدیل می‌شود که در بستری برخوردار از شادی و منابع عاطفی مثبت مورد حمایت قرار گیرد.
نتیجه‌گیری: مداخلات توسعه نوآوری در سازمان‌های حمایتی باید هم‌زمان بر تقویت کنجکاوی، ارتقای شادی در محیط کار و توانمندسازی مدیران در ایجاد چنین بستری متمرکز باشند.

Aim: This study examines the relationship between curiosity and innovative work behavior in social service organizations, focusing on the moderating role of workplace happiness amid high emotional demands.
Method: This study employed a quantitative approach with a cross‑sectional design among employees of the Imam Khomeini Relief Foundation. Data were collected from 217 respondents drawn from a population of 315 employees using stratified random sampling. The constructs of curiosity, workplace happiness, and innovative work behavior were measured through an adapted and localized 36‑item questionnaire based on a five‑point Likert scale. Data analysis was conducted using Partial Least Squares Structural Equation Modeling (PLS‑SEM) in SmartPLS3 software, with bootstrapping based on 5,000 resamples.
Findings: The results confirmed the adequacy of the measurement model in terms of reliability, convergent validity, and discriminant validity. In the structural model, curiosity had a positive and significant effect on innovative work behavior (β=0.282, p<0.001), and workplace happiness significantly strengthened this relationship (β=0.434, p<0.001). The model explained 48.6 percent of the variance in innovative work behavior (R²=0.486) and demonstrated acceptable predictive power (Q²=0.325). The findings suggest that curiosity is more likely to translate into innovative action when it is supported within a work environment enriched with happiness and positive emotional resources.
Conclusion: Innovation development interventions in supportive organizations should simultaneously focus on strengthening employee curiosity, enhancing workplace happiness, and empowering managers to cultivate such supportive emotional climates.
